2025 DSP Workforce Survey Report
Highlights feedback from 1,200+ direct support professionals on job satisfaction, training, and retention.
Survey Overview
The 2025 DSP Workforce Survey gathered responses from 1,247 direct support professionals across 34 states, representing group homes, home care agencies, IDD providers, behavioral health organizations, and adult day programs. The survey ran from October through December 2024 and was distributed through state provider associations and the Waiver Academy platform.
Key Finding 1: Training Quality Drives Satisfaction
DSPs who rated their agency's training programs as "excellent" or "very good" were 3.2x more likely to report high job satisfaction and 2.8x more likely to intend to stay with their employer for more than two years. The correlation between training quality and retention intent was the strongest predictor in the entire survey — stronger than compensation, scheduling flexibility, or management quality.
Key Finding 2: Onboarding Gaps Persist
61% of DSPs reported feeling "unprepared" or "somewhat unprepared" during their first 30 days on the job. Common gaps included: lack of hands-on skills demonstration (58%), unclear documentation expectations (52%), and insufficient training on specific waiver service requirements (47%). Providers who used structured onboarding checklists reported significantly better new hire confidence scores.
Key Finding 3: Career Growth Is a Top Priority
When asked what would most improve their job situation, 44% of DSPs cited "clear career advancement pathways" — the top response ahead of "higher pay" (38%) and "more flexible scheduling" (29%). Yet only 31% of respondents reported having access to a defined career ladder at their organization, highlighting a significant gap between staff priorities and organizational practice.
Implications for Providers
The data makes a compelling case for investing in structured career development, not just compliance training. Agencies that build transparent, competency-based advancement pathways — and communicate them clearly to new hires — can expect measurably higher retention, reduced recruitment costs, and improved care continuity. The Waiver Academy platform's Learning Paths module was designed specifically to address this gap.
